بررسی تاثیر فناوری محوری بر مدیریت منابع انسانی در صنایع اوراق فشرده چوبی استان گلستان

چکیده
سابقه و هدف: کارکردهای مدیریت منابع انسانی، شامل تمام وظایفی است که مدیریت منابع انسانی برای اداره نیروی انسانی سازمان خود اعمال می‌کند. این کارکردها ممکن است در یک یا همه حوزه‌های منابع انسانی مطرح شود. با توجه به تکامل تدریجی و گسترش نقش مدیریت منابع انسانی در طول زمان، صاحب نظران و متخصصان کارکردهای متعددی را برای آن برشمرده‌اند. صنایع اوراق فشرده چوبی در ایران، به علت وابستگی زیاد به واردات مواد اولیه و کالای نیم ساخته، قابلیت رقابت کمتری با فراورده‌های خارجی دارند. لذا توجه به عوامل تولید و بالابردن بهره‌وری خصوصاً از طریق مدیریت منابع انسانی می‌تواند به توسعه و بهبود وضعیت کمک کند. فناوری محوری یکی از ویژگی‌های موثر بر مدیریت منابع انسانی در این صنعت است. هدف از پژوهش حاضر بررسی وضعیت موجود مدیریت منابع انسانی با تأکید بر فناوری محوری و شناسایی عوامل مؤثر بر آن در صنایع اوراق فشرده چوبی استان گلستان می‌باشد.
مواد و روش‌ها: روش این پژوهش، توصیفی پیمایشی می‌باشد و جامعه آماری مورد مطالعه مدیران و سرپرستان شاغل در صنایع اوراق فشرده چوبی استان گلستان به تعداد 37 نفر بوده که تمام شماری گردیده است. برای جمع‌آوری داده‌های تحقیق از ابزار پرسشنامه استفاده گردید که پرسشنامه مدیریت منابع انسانی شامل هفت بعد کارمندیابی، انتخاب، آموزش، پرداخت، پاداش، ارزیابی عملکرد و روابط کار و 73 سوال بوده و پرسشنامه فناوری محوری نیز شامل دو بعد تنوع‌ پذیری وظیفه و تحلیل‌ پذیری وظیفه و 17 سئوال در مقیاس پنج قسمتی لیکرت می‌باشد. جهت تایید پایایی و روایی ابزار جمع‌آوری داده‌ها از آلفای کرونباخ و از نظر خبرگان و متخصصین امر مدیریت استفاده گردیده است.
یافته‌ها: نتایج نشان داد که فناوری محوری بر تمامی اجزای نظام مدیریت منابع انسانی در صنایع اوراق فشرده چوبی تاثیر دارد و رابطه معنی‌دار و مثبتی بین مدیریت منابع انسانی و فناوری محوری در کارخانه‌های اوراق فشرده چوبی استان گلستان (در سطح 95%) وجود دارد که ضریب همبستگی آن برابر با 346/0 می‌باشد. بررسی توصیفی نمرات فناوری محوری نشان داد که میانگین نمره تنوع پذیری وظیفه 27/3 و میانگین نمره تحلیل پذیری وظیفه 53/3 است.
نتیجه‌گیری: فناوری محوری در ارتقای مدیریت منابع انسانی موثر است که اثر بعد تنوع‌ پذیری وظیفه در فناوری محوری در ابعاد کارمندیابی، انتخاب، آموزش و پرداخت مدیریت منابع انسانی بیش‌تر است و اثر بعد تحلیل‌ پذیری وظیفه در فناوری محوری بیش‌تر در ارزشیابی عملکرد و روابط کار مدیریت منابع انسانی مشاهده می‌شود. بر اساس گونه ‌شناسی چارلز پرو، نوع فناوری محوری در کارخانه‌های اوراق فشرده چوبی استان گلستان، فناوری مهندسی تعیین گردید.

Abstract
Background and objectives: The functions of human resource management include all the tasks that human resource management applies to the administration of its human resources. These functions may be presented in one or all areas of human resources. Considering the gradual evolution and expansion of the role of human resources management over time, experts have listed several functions for it. Due to the high dependence on the import of raw materials, the wood-based panels industries in Iran are less competitive with foreign products. Therefore, paying attention to production factors and raising productivity, especially through human resource management, can help improve the situation. Focused technology is one of the effective features of human resource management in this industry. The aim of the present research is to investigate the current situation of human resources management with emphasis on core technology and to identify the factors affecting it in the wood-based panels industries of Golestan province.
Materials and methods: The research method is a descriptive survey. The statistical population of the studied managers and supervisors working in the wood-based panels industries of Golestan province is 37 people and the whole number sampling method was used. A questionnaire tool was used to collect the research data, the human resource management questionnaire includes seven dimensions of recruitment, selection, training, payment, reward, performance evaluation and work relations and 73 questions, and the core technology questionnaire also includes two dimensions of diversity. The task and analysability of the task and 17 questions are on a five-point Likert scale. In order to confirm the reliability and validity of the data collection tool, Cronbach's alpha and experts' opinions were used.
Results: The results showed that the core technology has an effect on all the components of the human resource management system in the wood-based panels industries and there is a significant and positive relationship between human resource management and core technology in the wood-based panels factories of Golestan province (at the level of 95%) that the coefficient Its correlation is equal to 0.346. Descriptive examination of core technology scores showed that the average score of task versatility is 3.27 and the average score of task analysability is 3.53.
Conclusion: Core technology is effective in promoting human resources management, the effect of its task diversification is mostly seen in the dimensions of recruitment, selection, training and payment of human resources management, and the effect of task analyzability is seen more in the evaluation of the performance and work relations of human resources management. It can be based on Perrow's typology, engineering technology was determined as the core technology type in Golestan province's wood-based panels factories.
